THE WORD CHANGE Change is inequitable; not a respecter of persons. Change is for the better or for the worst, depending on where you view it. Change has an adjustment period, which varies on the individual. It is uncomfortable, for changing from one state to the next upsets our control over outcomes. Change has a ripping effect on those who won’t let go. Change is awkward — at first. Change is a muscle that develops to abundantly enjoy the dynamics of the life set before us.Change calls own strength beyond anyone of us. Change pushes you to do your personal best. Change draws out those poised for a new way. Change isn’t for chickens. Change does have casualties of those defeated. Change will cause us to churn or to learn. Change changes the speed of time. Time is so slow for the reluctant, and yet it is a whirlwind for those who embrace it. Change is more fun to do than to be done to. Change seeks a better place at the end and is complete when you realize you are different. Change Management:Change management is a set of processes that is employed to ensure that significant changes are implemented in an orderly, controlled and systematic fashion to effect organizational change. One of the goals of change management is with regards to the human aspects of overcoming resistance to change in order for organizational members to buy into change and achieve the organization's goal of an orderly and effective transformation. Organizational change management takes into consideration both the processes and tools that managers use to make changes at an organizational level.Most organizations want change implemented with the least resistance and with the most buy-in as possible. For this to occur, change must be applied with a structured approach so that transition from one type of behavior to another organization wide will be smooth. SBI: State Bank of India is the largest state-owned banking and financial services company in India, by almost every p arameter – revenues, profits, assets, market capitalization, etc. The bank traces its ancestry to British India, through the Imperial Bank of India, to the founding in 1806 of the Bank ofCalcutta, making it the oldest commercial bank in the Indian Subcontinent. The Government of India nationalised the Imperial Bank of India in 1955, with the Reserve Bank of India taking a 60% stake, and renamed it the State Bank of India. In 2008, the Government took over the stake held by the Reserve Bank of India. SBI provides a range of banking products through its vast network of branches in India and overseas, including products aimed at NRIs. The State Bank Group, with over 16,000 branches, has the largest banking branch network in India.With an asset base of $260 billion and $195 billion in deposits, it is a banking behemoth. It has a market share among Indian commercial banks of about 20% in deposits and advances, and SBI accounts for almost one-fifth of the nation's loans. * The Stat e bank of India is the 29th most reputed company in the world according to Forbes. * State Bank of India is the largest of the Big Four Banks of India, along with ICICI Bank, Axis Bank and HDFC Bank — its main competitors. Change Trigger: Liberalisation of the Indian Banking system:During the 1990s, the Indian economy began a period of rapid growth as the country's low labor costs, intellectual capital, and improving telecommunications technology allowed India to offer its commercial services on a global basis. This growth was also aided by the government's decision to allow the creation of private-sector banks (they had been nationalized in the 1960s) Private sector banks made their first appearance in January 1993. The private-sector banks, such as ICICI Bank and HDFC Bank, altered the banking landscape in India.Core banking systems and electronic delivery channels that allowed these banks to introduce new products and provide greater convenience to customers acted as a hur dle for the PSBs. During that period, Public Sector Banks accounted for over three-fourths of total banking industry assets. They were weighed down with huge NPAs(Non-Performing Assets), falling revenues, lack of modern technology and a massive and highly unionized workforce. New entrants began to erode the market share of the nationalized banks, especially in metro cities and urban areas.The PSBs found it increasingly difficult to compete with the new private sector banks and the foreign banks. These banks also employed state-of-the-art technology, which helped them to save on manpower costs and concentrate on providing better service. Changes in SBI: Drivers for a New Core System Though SBI had undertaken a massive computerization effort in the 1990s to automate all of its branches, implementing a highly customized version of Kindle Banking Systems' Bankmaster core banking system (now owned by Misys).However, because of the bank's historic use of local processing and the lack of r eliable telecommunications in some areas, it deployed a distributed system with operations located at each branch. Although the computerization improved the efficiency and accuracy of the branches, the local implementation restricted customers' use to their local branches and inhibited the introduction of new banking products and centralization of operations functions.The local implementation prevented the bank from easily gaining a single view of corporate accounts, and management lacked readily available information needed for decision making and strategic planning. The advantages in products and efficiency of the private-sector banks became increasing evident in the late 1990s as SBI (and India's other public-sector banks) lost existing customers and could not attract the rapidly growing middle market in India. In fact, this technology-savvy market segment viewed the public-sector banks as technology laggards that could not meet their banking needs.In 2002, SBI adopted a new tech nology that included the implementation of a new centralized core banking system. This effort encompasses the largest 3,300 branches of the bank that were located in city and suburban areas. The State Bank of India's objectives for its project to modernize core systems included: †¢ The delivery of new product capabilities to all customers, including those in rural areas †¢ The unification of processes across the bank to realize operational efficiencies and improve customer service. Provision of a single customer view of all accounts †¢ The ability to merge the affiliate banks into SBI †¢ Support for all SBI existing products †¢ Reduced customer wait times in branches †¢ Reversal of the customer attrition trend Challenges for the bank: The bank faced several extraordinary challenges in implementing a centralized core processing system. These challenges included finding a new core system that could process approximately 75 million accounts daily — a number greater than any bank in the world was processing on a centralized basis.Moreover, the bank lacked experience in implementing centralized systems, and its large employee base took great pride in executing complex transactions on local in-branch systems. This practice led some people to doubt that the employees would effectively use the new system. Initial Conversion Project: The conversion effort began in August 2003, when SBI converted three pilot branches to the BaNCS system. The successful conversion and operation of the pilot branches was followed by the conversion of 350 retail branches with high-net-worth customers between August 2003 and September 2004.At this point, the bank intentionally halted the conversions to analyze and resolve reported problems. After the software and procedural changes were implemented, SBI converted an additional 800 branches between December 2004 and March 2005. Unlike in the previous conversions, this group of branches included predominan tly commercially oriented offices. The conversion effort then refocused on retail branches until November 2005, when the bank paused again to resolve problems that came up during this second group of conversions.After the second round of changes, the system and processes were functioning smoothly, and management believed the branch conversion could be accelerated. Based on the successful pilot survey, SBI decided to convert the approximately 6,700 remaining SBI branches to the BaNCS system. The conversion of the remaining branches began in June 2006, with the stated goal of completing the conversion by year-end 2008. Managing the change: The factors which helped SBI in managing such a huge change are as follows: * Senior management commitment.The project was driven by the chairman of SBI, who met every month with the information technology (IT) and the business sector heads. The chairman monitored the overall status and ensured that sufficient resources were allocated to the project . TCS senior managers were thoroughly committed to the project as well and periodically met with the SBI chairman to review the project status. †¢ Staffing and empowerment of project team. The core banking team consisted of the bank's managing director of IT acting as team head and 75 business and IT people selected by the bank.TCS also staffed the project with approximately 300 IT professionals trained on the BaNCS system. Importantly, the SBI business people were viewed not just as contributors to a key project but as future bank leaders. This team reported to the SBI chairman and was empowered with all decision-making authority. †¢ Ownership by business heads. The regional business line heads were responsible for the success of conversion of their respective branches and reported the status to the chairman. Thus, the business heads' objectives were aligned with those of the project team. Focus on training: SBI used its network of 58 training centers across India to trai n employees on the new system. TCS personnel first educated approximately 100 SBI professional trainers, who then trained 100,000 SBI employees at the centers; the remaining employees trained at their respective job sites. Benefits of New Core Systems Implementation The new core system has resulted in benefits throughout the bank for both the customers and the employees of SBI. For example, the new core banking system has allowed the bank to redesign processes.It established 400 regional processing centers for all metro and urban branches that have assumed functions previously performed in the individual branches. The customers after implementation of this CBS system were no longer only the â€Å"customer of the branch is no longer only the customer of the branch but has also became the customer of the bank†. Meaning, they can carry out any transaction in any branch of the bank. After implementation of this system the bank has reversed the trend of customer attrition and is n ow gaining new market share.

All Literature Is Protest Essay

â€Å"All literature is protest. You can’t name a single literary work that isn’t protest† was a quote said by Richard Wright. My interpretation of this quote is that through all of literature, there is protest. There is protest from the protagonists and even the antagonists. I agree with this quote because in every piece of literature there is a conflict that one faces, and characters show their dislike towards something in different forms of protest. This quote is proven to be true in â€Å"Screeno† and â€Å"In Dreams Begin Responsibilities†, both of which are short stories written by Delmore Schwartz. One way that this quote is portrayed is by using symbolism. In the short story â€Å"Screeno†, written by Delmore Schwartz, Cornelius Schmidt goes to a theatre to play the Lotto, and wins $425. However, as the manager is shuffling and counting the money, another voice from the audience yells â€Å"SCREENO!†, showing that he won the lottery as well. An old man walked down to the stage, and even though he legitimately won, the assistant manager tried talking him into believing that the number â€Å"1† on his card was actually a misprint, and read the number â€Å"7†. Great symbolism is shown here- the assistant manager and the people working at the theatre symbolize a corrupt government. The assistant manager said â€Å"’I know it is a 7.’† (page 196), showing that he was so sure of that because the cards have been prepared in advance to remove the possibility of two winners of the jackpot. This corrupt government tried to trick the old man into thinking it wasn’t a 1 on his lottery card, even though he actually did win the money. The people in the theatre symbolize a jury, and they decided to go on with the game show, without being bothered by the old man- â€Å"But the audience had decided once and for all† (pg 199). Since at the end of the story Cornelius Schmidt gives all of his money to the old man, he is a symbol of justice. The old man was trying to protest against this Lotto case, because he knew it was unfair, so he was the victim of the corrupt government. Another way this quote is shown is through conflict. The old man and Cornelius are both having a conflict of Man vs. Society, which is when the values and customs  by which everyone else lives are being challenged. Cornelius and the old man are both protesting against the assistant manager, because he was saying the old man had a misprint on his Lotto card. Cornelius wants the assistant manager to give the old guy his money so he could just leave and not worry about him anymore. However, Cornelius saw that the old man wasn’t giving up, and neither was the assistant manager, which led to a conflict of Man vs. Self. This is an internal conflict, which Cornelius then â€Å"consider[ed] matters with himself again and came to a decision† (pg 200) to give the old man all of his jackpot money. Another way this quote is portrayed is by point of view. The point if view in this story was written is 3rd person objective, which is when the narrator is an outsider who reports on what he/she sees and heard. The narrator tells us what is happening, but he can’t tell us the thoughts of other characters in the scene. The narrator lets the readers be part of the story too, and be a jury, just like the people in the theatre. We could ‘judge’ the assistant manager, the old man, and Cornelius as much as we wanted to. Setting also lures the readers into being a part of the audience and judging the audience that are in the theatre because in a theater, people observe the events on stage and judge them how they want to. Since 3rd person subjective is just like â€Å"Tell it how you see ità ¢â‚¬ , this protest is real and thus supports the quote. Another way this quote is portrayed is in the short story â€Å"In Dreams Begin Responsibilities†, also written by Delmore Schwartz. The speaker in this story has a conflict of Man vs. Man, which involves a struggle, (mental or physical) between two characters in the story. The speaker doesn’t want to grow up to be like his father and make the same mistakes he has. His father put too much value in money. â€Å"My father tells my mother how much money he has made in the passed week† (page 4) shows readers that his father made his finance public, which wasn’t necessary. The author also writes that the amount of money had â€Å"been exaggerated†. The father also seems pessimistic on page 4, when he makes an announcement to the mother that ‘you have to die sooner or later anyway†. If the couple is on a date, the father shouldn’t be talking about things like them dying. This also leads to a conflict of Man vs. Self when the speaker wan ts to change how he will grow up; not to be like his parents. â€Å"Only remorse, hatred, scandal and two children whose  characters are monstrous!† show that the speaker thinks his own qualities are ‘monstrous’, and he thinks about changing them so he won’t be like his father. This quote is also supported through imagery in the story. The speaker’s parents were on a date, and while passing a fortune teller’s booth, the mother wanted to go in. The father did not want to do, and they â€Å"begin to argue about it† (pg 8). He was about to walk off and leave the mother there, which is not something a man should do when on a date with someone he is about to get married to. The father then â€Å"lets go of my mother’s arm and strides out† and the mother is â€Å"stunned† that he did such a thing. She is also â€Å"near to tears†, but she â€Å"refuses to budge†, which is an image of protest. This shows that she will not leave until they have gone to the fortune teller. Another way this quote is supported is through characterization. The speaker has really low self esteem and he doesn’t want to become like his parents. While he is watching the movie about his parents before marriage, he protests by screaming at the screen. At one point the speaker got out of his seat and shouted â€Å"Don’t do it! It’s not too late to change your minds, both of you.† (pg 6), hoping his parents would end up not getting married and having kids with â€Å"monstrous† qualities (him). He doesn’t have any pride, because he feels that his parents have made many mistakes in their relationship. He protests throughout the whole movie, trying to stop his parents from getting married, even though he knows it has already happened. At one point he even had an usher grab his arm and tell him â€Å"You can’t carry on like this, it is not right, you will find that out soon enough, everything you do matters too much† (page 9). However, it did not matter anymore, for the speaker had already woken up from his dream into the morning of his 21st birthday; in dreams begins responsibilities. â€Å"All literature is protest. You can’t name a single literary work that isn’t protest† is a very important quote said by Richard Wright. The short stories â€Å"Screeno† and â€Å"In Dreams Begin Responsibilities† support this quote and prove it to be true. Several literary elements were used in order to show this including symbolism, imagery, characterization, conflict, and point of view.

City leaders left blacks from the celebrati on preparations, jolting the local NAACP chapter to write to President Lyndon Johnson asking him to cancel his planned visit because no blacks were involved, and the city leadership had refused to form a biracial committee. As a result, White supremacists led by Ku Klux Klan (KKK) responded with violence against them. The major confrontation resulted from Haylings opposition to the federal funding to the city’s celebration. The white supremacists were angered, and violence resulted. Gunshots were fired at Dr. Haylings’ home, with armed white ruffians shooting at black neighborhood, which led to the death of one of the armed whites and charge of four blacks for the murder. There was an escalation of the racial disharmony that culminated the arrest and indictment of Haylings by a grand jury which blamed him and other activists for the racial crisis that was being witnessed then. As a result, SCLC decided to conduct seminars to give a workshop on non-violent protest. As a ll this was happening in 1963-1964, national media attention had been turned on St. Augustine. This media attention made old city more vulnerable to racial crisis as both the civil rights and white supremacists turned their guns there. Dr. King personally took charge of the demonstrations in May 1964, arriving together with his assistant Rev. Ralph Abernathy and other civil rights leaders. Their arrival gave momentum to the civil right movement and exploited the media attention that was directed at the city. St. Augustine was turned into a racial battleground. SCLC sent nationwide calls for volunteers to join in the protest. SCLC demonstrations infuriated the whites after they interrupted the lucrative tourist businesses, and, therefore, the scale of violence and unrest increased. These scenes were being televised to a shocked nation. SCLC leadership rejected calls by a grand jury to leave the city, on grounds that SCLC had disrupted the racial harmony. However, they agreed to leave after Florida Governor C. Farris Bryan, had promised to form the biracial committee in 30th June 1964. In addition to the media coverage, this racial unrest was perfectly timed to coincide with the demonstrations that were taking place in other U.S cities. The senate was also debating the motion to end the filibustering by the southerners. At the same time, black right lawyers began winning courtroom battles, with Judge Bryan Simpson ruling severally in favor of civil rights activists, encouraging black lawyers to bring cases against the white supremacists. When she was dealing with her relationship problems or just needed, someone to talk to I would be there for her and vice versa. Being in the same classes in high school defiantly grew us closer. Even though we sometimes found it annoying that every year we were placed in the same class, it was fun having the teachers call Megan and us asking which one they were talking to. We would have our fights but come on. Seriously, what friends do not fights? We would fight over the stupidest things. Usually I would be the one admitting I was wrong and be breaking down in tears and letting all my emotions out. She was always able to cheer me up when I was down. To this day when I’m upset and crying she can say the words pudding, spinach and all these ridiculous sayings and she is the only one that can do that. While working there he sometimes writes on the school’s math department blackboard and is soon discovered as a genius. Under his supervision, per court order he must see a therapist and stay out of any trouble. Sean Maguire is a professor at a local community college and also grew up in the same town as Will and went to MIT. He is Will’s therapist and in the sessions challenges him to open up and stop living life through a book. A friendship develops and Sean tries to guide him to break his fear of intimacy. Chuckie Sullivan is a character in the movie that Will refers to as his brother. Chuckie is a nice guy with an aggressive attitude from being brought up in the rough side of Southie, Boston. Then there is a girl named Skylar, cute with a British accent and goes to Harvard University. She gets involved with Will Hunting and soon asks him to move with her to California where she will be attending at Stanford’s medical school program. Unfortunately, fear of intimacy prevents him from forming a relationship with her and breaks this friendship apart. Eventually, Will starts to see his true friendships with Chuckie, Sean and Skylar and starts to open up. He begins to trust others and takes a risk at experiencing life first hand outside the covers of a book. Will Hunting came from poverty, raised as a foster child in Southie. He didn’t trust people because he always looked at every angle of the relationship and assumed that in the end they wouldn’t be there for him. Professor Gerald Lambeau, who took pride in himself because of a Field Medals award which granted him public status, comes around to try to build a friendship with Will. Will soon realizes that Gerald is using him to gain social status, public recognition and to solve his difficult math problems. He then ends his relationship with Gerald because of his intensions. Then Sean, seeing what his former classmate, Gerald, was up to, soon becomes more than just Will’s therapist. Sean becomes a friend and tries to prevent Will from taking the same path as Gerald by only wanting social recognition. As Will’s Friend, Sean didn’t want him to fail. He wanted Will to succeed in life and take a chance and not just live it through a book. The doctor-patient relationship soon becomes a very close friendship. Towards the end of the movie Will leaves a note for Sean, â€Å"I had to see about a girl,† this was a quote from Sean’s story of his courtship with his wife. Incrementing the numbers by 10 allows for new ones can be inserted without modifying the entire diagram. Disadvantages The following are some of PERTs weaknesses: The activity time estimates are somewhat subjective and depend on judgment. In cases where there is little experience in performing an activity, the numbers may be only a guess. In other cases, if the person or group performing the activity estimates the time there may be bias in the estimate. Even if the activity times are well-estimated, PERT assumes a beta distribution for these time estimates, but the actual distribution may be different. Even if the beta distribution assumption holds, PERT assumes that the probability distribution of the project completion time is the same as that of the critical path. Because other paths can become the critical path if their associated activities are delayed, PERT consistently underestimates the expected project completion time. The underestimation of the project completion time due to alternate paths becoming critical is perhaps the most serious of these issues. Red House -- one of the most important 19th century English homes and the experimental paintbox of the pioneers of the arts and crafts movement -- opens to the public this week after 140 years in private ownership. Described by painter Dante Gabriel Rossetti as "more a poem than a house," the realized utopian vision of Victorian writer, designer and political activist William Morris is a spectacular reflection of the ideals of a man who insisted that homes should contain nothing that isn't beautiful. Supported by a brotherhood of heritage-minded organizations, the UK's National Trust splashed out  £2 million in January 2003 to purchase the turreted South East London residence, now incongruously surrounded by nondescript suburban developments. The Trust is working hard to return the red-brick, red-tiled building and its magnificent walled garden to their original 1859 look, but it's a work in progress that's expected to take at least two years. The organic restoration is something Morris would have appreciated. He commissioned Red House when he was just 25-years-old as a home for himself and his young bride, Jane Burden, the Pre-Raphaelite uber-muse who appears in dozens of dreamy Victorian paintings. While architect Philip Webb designed the lay-out, Morris gave his artistic friends free-reign on the interiors. Experimenting with a romantic ideal of medievalism, Morris, Webb, Rossetti and Edward Burne-Jones conceived a radically new country house that was both cosy and highly decorative. Creating zigzag patterned doors, curlicue stained-glass windows and rustic built-in furniture with heroic painted panels, the young designers developed skills they later used to found Morris, Marshall, Faulkner and Co., one of the most influential design firms of the late 19th century, whose wallpaper patterns are still popular today. And even though Morris lived in his dream home for just five years -- business pressures meant he had to sell it quickly -- it was the only house he ever built for himself and he he always regarded it as his favourite residence. Designed in an L-shape to fit in with the orchards that surrounded the site, Morris's team envisioned steep, multi-level overhanging roofs and a wide variety of round, arched and hooded windows. At a time when stucco was de rigeur, the use of bricks and roof tiles was unconventional, and the bold attempt to fully integrate the house with its garden raised eyebrows in polite society. The garden's striking well, a solid brick-and-beam construction that echoes the house with its own tiled roof, looks like a fanciful Victorian folly but is believed to have worked during Morris's time.
